The aim of the current research was to develop a model to reduce the phenomenon of painful finger in the appointment of managers of the physical education departments of Isfahan province. The research method is of a qualitative type, and the foundation data method was used to analyze the responses of the participants. In this study, in addition to interviewing an expert, the research background check method was also used to collect data. The statistical population of the research included people who are aware of the situation and conditions of selecting and appointing managers in the field of sports, education and training. These people included university professors in the field of sports science and knowledgeable and specialized experts in the education organization. For this reason, 9 people knowledgeable about the subject of the research were selected by purposive sampling method. MAXQDA version 10 software was used for data analysis and interview coding in this research. After open coding, categories including causal conditions, underlying conditions, intervening conditions, solutions and strategies, the model of reducing the painful finger phenomenon in the appointment of managers of the sports organization of the physical education department of Isfahan province, were extracted and then in the central and selective coding stage. , the link between these categories was determined in the form of a research paradigm model and the final theory was formed. In this research, in order to evaluate the quality of the coding done, for the reliability and validity of the method of agreement between two coders based on the Kappa coefficient. Cohen was used, which showed the coefficient (0.87) in the initial open coding and the coefficient (0.79) in the final open coding. Based on the results obtained in this research, in the causal factors section, the obtained indicators include (lack of meritocracy, opportunistic behaviors, human resources, managerial weakness, knowledge-oriented), in the background factors section, the obtained indicators include (atmosphere governance in management, educational system, irresponsibility of managers, positionalism), in the section of the intervening factors of the indicators obtained, including (weakness in managerial behavior, lack of research and development of knowledge, lack of transparency in competent management, lack of specialization, in the section Solutions, indicators obtained from (capability and specialization, management knowledge, improving the process of selecting and appointing people), in the strategy section, the indicators obtained, including (improving work processes, value creation, strengthening work morale, improving management skills) were extracted The result of the present research showed that to reduce the painful finger complication in the appointment of managers in the education and training organization, competence and specialization, structuralism, managerial knowledge, improving the process of selecting and appointing people that attention to these matters lead to a reduction It will be a painful finger complication in the appointment of managers, which will bring consequences or strategies for improving work processes, value creation, strengthening work morale, improving management skills for the education organization in the appointment of managers.
